Abstract

Penelitian ini menguji pengaruh beban kerja dan lingkungan kerja terhadap kinerja ASN Kelurahan Kota Pekalongan. Reponden penelitian ini adalah pegawai ASN sebanyak 179 pegawai. Teknik analisis data menggunakan regresi dengan variabel mediasi. Hasil penelitian menunjukkan bahwa motivasi dan kinerja pegawai tidak dipengaruhi oleh beban kerja. Sebaliknya, lingkungan kerja berpengaruh positif dan signifikan terhadap motivasi dan kinerja pegawai. Lingkungan kerja mempengaruhi secara positif dan signifikan terhadap kinerja pegawai. Namun, motivasi kerja tidak mampu menjadi mediator hubungan antara beban kerja dan kinerja. Motivasi kerja memediasi pengaruh lingkungan kerja pada kinerja pegawai. Temuan ini menunjukkan bahwa meskipun lingkungan kerja yang menyenangkan dapat meningkatkan motivasi dan kinerja, beban kerja yang berat tidak banyak berpengaruh terhadap kinerja. Penelitian ini memiliki implikasi teoritis dan praktis. Dari sudut pandang teoritis, hasil penelitian ini memberikan kontribusi terhadap model hubungan antar variabel. Sedangkan dari sudut pandang manajerial, hasil penelitian ini dapat menjadi masukan bagi para pengambil keputusan untuk meningkatkan kinerja pegawai.
